It takes time for a person to developed, no one knows who they are from the very beginning. People/characters go through events in their life that changes them for better or for worse. In The Lord of the Ring by J.R.R Tolkien we encounter many character that shows growth but one character that develops for the better is Aragorn. The first thing we are told about Aragorn is from Gandalf letter to Frodo â€Å"Not all gold glitter† which tells the reader to not underestimate him, but when Aragorn is first introduced in the story, we assume he is just a ranger and nothing more, he doesn’t seem like someone which much help or of use but it turns out that he is actually Isildur heir which makes him the rightful king of Gondor, and as we later see in the novel one of the biggest help they could of find. Aragorn’s character grows so much from his motivation to protect middle earth, his interaction with the people around him and finally his acceptance as role of king. The first key characteristic for Aragorn character would have to be his motivation to protect middle earth form Sauron evil. Throughout the novel we see how Aragorn motivation encourages him and pushes him to continue on with his mission and the journey. His first mission was to get Frodo to Mordor to destroy the ring. which he does with the company of the ring. but even when they get separated Aragorn does not let the journey end. Has the Department of Homeland Security Made Us Safer? As one of the greatest power houses in the world, the United States has attempted to keep warfare on foreign soil rather than stateside. Doing so was a lot easier when war was fought between two different countries, but nowadays, the main source of conflict around the world comes from small bands of people who reside, not in one country or place, but spread throughout the world. Traditionally military servicemen would wear some type of camouflage utilities and would be carrying their rifles at the ready in case of any contact. Combat has dramatically changed and has made it extremely harder to distinguish enemy from friendly or natural forces. Question: Discuss about the Right Selection of Members for Decision-Making. Answer: Introduction A case study meeting has been studied and certain failures in terms of decision-making have been identified. This assignment will discuss about the differences in personality types that failed the meeting and evaluate the perceptions of individuals in terms of response. How an organization can manage individual differences and overcome strategic challenges will be discussed in this assignment through critical analysis. This assignment will mainly focus on enhancing strategic management in organization through case study analysis. Myers Briggs theories The types of personalities are examined in the following table: Extraversion and Introversion This style gives the idea of energy direction. Tokunbo Jegede is the marketing personnel who can be listed under this category. Sensing and Intuition This style indicates such people who deal with facts. Davido Banks is the operational personal who can be listed under this category. Thinking and Feeling This style indicates decision-making and Zainab Smith is the personal who can be listed under this category in design department. Judgment and Perception This style indicates planned lifestyle and organized preference for doing tasks (Poursafar, Devi and Rodrigues 2015). Therefore, Gloria Brown, who is the engineering personnel, can be listed under this category. Table 1: Personality types and identification (Source: Lloyd 2012) While reviewing the case study, it has been found that each of the personality types started to wrangle among each other, but only Gloria Brown did not try to keep her view aggressively as she knew that the team would never form with such diversified personality types. Therefore, while making decision, it will be best for the organization to select one type of personality trait. The most effective personality trait will be Judgment and Perception as this personality type indicates logical method of thinking and organized planning (Cohen, Ornoy and Keren 2013). In the case study, it has been found that none of the members thought of organized way of planning, rather each of them started to present their own views. Therefore, the best type of personality will be Judgment and Perception, as members will initially try to logically think about the facts while decision making and present the best organized and logical strategy at the end of the meeting. Attribution Theory According to Westwood et al. (2014), attribution theory deals with identifying the process by which people explain the causes and behavior of individuals. In this case study, it has been found that all the people were trying to blame each other, which can be referred as the interpersonal attribution. Each of the members was deviated by the response of the other personnel so that their own candidate could have been defended. On the other hand, Harvey et al. (2014) pointed out that common sense psychology observes, analyze and explain behaviors of each other, which is attributed by external attributions. This has been the same case for the respondents in the case study. Furthermore, Snead et al. (2015) pointed out that if individuals try to respond in such a way, where logical and rational attributes are entertained, then surely perception of other members will be changed. For this case, members must have thought of covariance. If the members could have allocated the reasons behind the poor performance of their best candidates, the management must have understood the reason behind such perception. On the other hand, Hareli (2014) pointed out that three-dimensional model of attribution theory gives the view that individuals will commit the same type of behavior if they act on the same situation in future. The CEO in the case study came to understand that none of the members had the potential to create the best decision in future and therefore, considering three-dimensional model, he would never hire the same personnel in future. Toluwa, Ralph, Suzzane, Emeka, and Temitope had their own view regarding the performance of the candidates and therefore, they never applied the distinctive information. If the members of the committee have applied the consensus information, then surely they would have acted in different stimuli, which would have given the best answer to the CEO. Managing individual differences at work Four ways by which managers can try to manage differences at work are communication, training, motivation and job allocation. Communication According to Gammack and Poon (2013), most of the projects in an organization fail because of the poor communication among of the members. Organizational projects require a lot of interactive communications among each other but often due to differences in authorities, expertise and knowledge among the team members, communication fails. As a result, project deliverables are not set within the deadline and even the qualities are hampered. On the other hand, Tjosvold and Tjosvold (2015) pointed out that communication is the way by which, mutual sharing of ideas can be processed in a meeting. Furthermore, Ghorbanhosseini (2013) opined that if the leader in a meeting or in a project take the initiative to restore interactive communication by reporting and collaborative interaction among the members from the initial stages, then surely effective deliverables will be reached within a couple of months. Training According to von Krogh, Rossi-Lamastra and Haefliger (2012), employees in an organization have different designation and expertise, but often organizations does not ensure the effective training process so that the employees can be bushed up to perform in the most optimized way. On the other hand, Dehmollaei, Jafari and Gholamipour (2013) pointed out that organizations try to reduce the cost of operation by limiting the longevity of training process, which ultimately hampers the quality of the outcome. When such inefficient employees work in a team for accomplishing a project, they fail to give the best outcome, and thereby hampering the total project output. Hell and Ershov (2014) opined that if the employees are trained prior to performance, then ambiguity and differences among the team members will be reduced. The team members will be able to deliver the best output only when they know about each other, which will be accomplished during the training session. Individual differences will be sorted out during the training session, members will come to know about each other, and according to that team leader will delegate responsibilities among the members. Motivation Motivation is the primary factor that reduces the feeling of indifferences among the team members. If an employee is motivated then, it will be reflected in their performance. A team is consisted of different types of expertise and therefore, it is quite natural that there will be differences in performance. Performance of one member will be different from the other, which will surely affect the performance. Therefore, if a team leader motivates the poor performer irrespective of his performance, then surely the candidate will try to deliver better output. In this way, a team will be formed that will have the best members who are always committed to perform well and achieve more, leading to the better outcome of project. Finally, it can be said that motivation is the factor that gives rise to achieve organization goal. Job Allocation According to Durand and Paolella (2013), individual differences in a team, occur mostly due to inappropriate job allocation. Team members are having different skills, expertise and knowledge and according to that team leader is supposed to delegate tasks. Cheng and Humphreys (2012) pointed out that often it is found team leader does not have the knowledge of its members and therefore, it is the team members who have to suffer. If team leader does not have the knowledge of its members and their ability, then surely they will fail to perform well. On the other hand, Menon et al. (2015) argued that the team leader deliberately creates differences among the team members by giving inappropriate tasks. Therefore, the management has to take care of the type of team members who are present in a team and according to that needs to make sure of the tasks that are to be allocated among the members. This will help in restoring the best outcome for any king of project, as any sort of differences will be resolved prior to initiation of project. Strategic Goal In the case study, the main marketing goal is to create advertising to market their new mop. The four departments that are associated with the strategic goal are operations department, marketing department, design department and engineering department. The key functions of the each of the departments are given in the following table: Departments Functions Operations department Budgeting: Cost related options will be identified and configurations for reducing the operational expense will be determined. People: Operations manager has to take care of the type of people who will be associated with the project. The manager will need to allocate adequate amount of employees for operational improvement and product designing. Leadership: Operation manager has to ensure transactional leadership style so that employees feel free to communicate with the manger regarding shortcomings and requirements. Marketing department Strategy: Marketing managers will try to responsively create strategy by setting in line with overall corporate objectives Sales Support: Manager has to support the sales team by high quality leads and communication system. Create Advertisement strategy: Marketing manager has to identify the appropriate marketing strategy such as event management or online sales promotions. Design department Product Uniqueness: Though the product is new to the market, but the demand is not so high, therefore, design department needs to create distinctive feature for the product and attractive design so that sales is achieved at the highest rate. Product Packaging: Packaging is the part of design and therefore, design department has to restore attractive packaging so ensure consumer provocation. Engineering department Develop: The engineering department needs to develop the product in terms of features, shapes, configurations and technical requirements. Construction: A manager in this department needs to ensure desired yield quality and organize personnel. The managers will need to identify the strategy, which will be suitable for both the organization and for the stakeholders. After the process has been identified, the design and engineering department will communicated regarding their concerns. The marketing manager and operation manager will discuss about the cost and benefits of the strategies and finally, the project will be executed. The main objective has been to create advertisement strategy and for that, each of the departments will need to address their concerns regarding the type of information that will be provided in the advertisement. Two Challenges for organization Personality Difference While developing the strategy for advertisement, the management has thought of selecting the right departments and right members but somehow each of the departments were not aware of identifying the right personality traits. According to Cohen, Ornoy and Keren (2013), one of the most important criteria for team development is to select such members who has the adequate cohesion power. Therefore, the organization must have selected Judgment and Perception personality trait. Such personality would have given the best-organized and logical strategic output within the given time frame. Communication According to Harvey et al. (2014), if a team in an organization does not have the adequate number of trained and behaved employees, then surely communication factor will prove to be ineffective. This has been the same condition for this organization. In the meeting, from the very first stage, each of the members started to prove why they were right, and never listened to each other. Therefore, communication was not effective for the members. Communication gap and placement of ideas were lacking among the team members, which led to dissolve the team. Conclusion While concluding, it can be said that the organization did not have right selection of members for decision-making. It has been found that Judgment and Perception is the best personality trait that will logically organize the team building and strategy creation. It has even been found that attribution theory gives the idea of individuals perception while evaluating performance and how external perception responds with individuals stimuli. For managing individuals performance at work, the four most factors that are to be taken care are communication, training, motivation and job allocation. The video indicates that the only way consumers are able to know the nutritional value of a given product is by reading the health information that is contained on the food labels. The video further raises the concern on how reliable the food labels regarding their nutritional content. From the video, Erica Johnson attempts to demystify the truth behind this latest nutritional trend on food packaging. Johnson indicates on the increasing number of companies that are slapping hollow claims regarding the nutritional constitution of their products. This is primarily aimed at increasing the sales for these consumer products. This action comes with it adverse repercussions as it presents an obscure potential health risk as people are bound to believe that they are deriving the necessary nutrients while in essence they are not or tend to make people take up nutrients that they do not intend to. One of the interesting details that I found disturbing is that there are still a number of individuals who continue to purchase consumer products without taking the ingredients into consideration. One of the reasons such people tend to float is that they do not have time for such. This is a very interesting fact because such is not expected especially in a developed world where education is freely made available. This sort of ignorance is unexplainable judging from the growing number of programs on air and magazines that highlight on the importance of nutrition. Nutrition is very important and should be observed as directly affects out performance both currently and in the future. Another interesting detail highlighted in the program is the fact that most of these companies make bogus claims on the ingredients label of their products. This act raises anxiety and such companies ought to face punitive measures from the government. This also leaves the audience with a feeling of being lied to by companies that they believed in, in terms of labeling their products. Although there are companies were no surprise to the audience, the information that is revealed in this program highlights unfairness to the many parents and consumers who are trying their best to watch on their nutritional requirements. Personally, I have liked the show as I find it very informative. There is a lot to learn with one being that the corporate industry is not to be trusted. The program also raises the need for the authorities to intensify their efforts in ensuring that the citizens are protected from exploitation and their right to information is also upheld. The government should also come up with a measure of ensuring that all the loopholes are sealed and only products that have been approved are allowed to enter the market. The video is very easy to understand because it does not take up a generalized approach but a more specific approach. The program uses products that are found in most of the food stores and continues to examine the claims upheld by the manufacturers. The narrators also tend to refrain from using too much medical jargon but adopt a language that is conversant with the general public.

For each piece you’ll create (think blog post, e-book, landing page, etc.), run through these steps (head’s up- I’ve built upon Andrew’s original advice): Write out every task that needs to be done. Identify and delete the tasks that are unnecessary. Combine tasks together that will be completed at the same time. Delegate only one person to complete one task (e.g. don’t expect two people to complete one task). Assign a due date for each task as â€Å"{#} of days before publish†. This framework will help you  reduce the amount of work you take on by 30-50%. In addition, by setting clear task due dates, you know when to begin each piece to know when to realistically set deadlines. For example, when you know that blog post will take 22 days to produce, the soonest you can publish it is 23 days from today (if you were to start it today). Shift Syntax to Strengthen Sentences Shift Syntax to Strengthen Sentences Shift Syntax to Strengthen Sentences By Mark Nichol English syntax is flexible, enabling writers to shape a given sentence in various ways, and we should take advantage of this lack of rigidity to enhance the impact of our statements. Here are several sentences that benefit from rearrangement. 1. â€Å"Complex adaptive systems can respond more quickly the more complex they are.† This sentence is clear and straightforward, but it would be stronger with a shift in emphasis. What’s the key point? Speed increases as complex adaptive systems become more complex. This revision begins with the key point, but it’s often more effective to withhold significant information until the end of a sentence: â€Å"The more complex that adaptive systems are, the more quickly they can respond.† 2. â€Å"It’s the world of impressions, in which we can do no wrong, not the world of action.† In the previous example, the distinctions between the three variations of the statement were minimal, although the key point popped out more in the suggested revision. In this case, however, the statement begins vigorously, peaks in the middle, and limps to a close, and the key point is relegated to a parenthetical statement that separates two elements of a contrast. Reorganize the sentence by establishing the contrast and culminating with the conclusion: â€Å"It’s the world of impressions, not the world of action, in which we can do no wrong.† 3. â€Å"America should rely on the entrepreneurship and goodness of its citizens to be a great society, not on the well-intentioned but ineffective policies of government agencies.† Again, the heart of a sentence is buried in its middle, and the juxtaposition of the two approaches is interrupted. This sentence makes an assertion about how the United States can be a great society, and that final phrase should punctuate, not be buried in the midst of, the statement. Here are two variations that, as in the previous example, introduce a contrast and then ride the momentum of that tension to drive home the argument: â€Å"The United States should rely on the entrepreneurship and goodness of its citizens, not on the well-intentioned but ineffective policies of government agencies, to be a great society,† or â€Å"The United States should rely not on the well-intentioned but ineffective policies of government agencies but on the entrepreneurship and goodness of its citizens to be a great society.† Note how one variant is internally punctuated and the other isn’t. In the first alternative, the counterpoint, the phrase beginning with not, is parenthetical it could be omitted without affecting the coherence of the sentence. In the second revision, the two elements of the contrast are an integrated thought, and there is no parenthesis. If the second element of the contrast were omitted, the sentence would read, â€Å"The United States should rely not on the well-intentioned but ineffective policies of government agencies to be a great society† an incomplete statement. Instead back then they worked with the spouse of the chemically dependent person. Juvenile drug use was not investigated until 1952. In 1957 social workers were urged to help change public attitudes towards alcoholism. In 1970 legislation was passed that was to affect the delivery of services including social work services to alcoholic clients. Soon courses were offered at school about alcoholism. Now social workers have many different techniques used when working with substance abusers. Social workers today encounter substance abuse across all fields. Views on substance abuse have changed greatly over the past 100 years. It used to not be as prevalent as it is now. Social workers only usually were concerned with adults but they did not realize that it starts with adolescents. The public is now more aware of the effects of substance abuse, they are able to help family member to get the right treatment for their addiction. 100 years ago there were not support groups for people with substance abuse. Now there are meeting such as AA that is available for alcoholics to go and talk about the addiction and these meeting help them in the recovery process. Social workers found that it was effective having the patients talk with other patients that have gone through the same process and experiences. Ronald Reagan helped promote these changes. He got funding set up to help get the police to stop the import and sale of illegal substances. The amount of people going to jail with drug related charges started to go up. Insurance companies decided to help pay for substance abuse care that was delivered in the general hospitals. This though led to the closure of many residential treatment centers. There have been some positive and some negative changes. When social workers started to help people with substance abuse and meetings such as AA meeting were established it was very effective. I believe that substance abuse is something that is very important and needed much attention 100 years ago. I also believe that when the police started to crackdown and stop the sale of illegal drugs that was effective. I did not think that is was a good chance when the insurance companies decided to only pay for help in only general hospitals. If anything they should be covering the stay at residential treatments centers. General hospitals only keep the patient for a few days and then they let them go, that is not enough time for substance abuse patients to get better. They would be better off in treatment centers where they are able to go through detox and meet with other patients.

When the ball hits the floor it exerts a force on the floor and the floor exerts a force on the ball. This force compresses the ball. The force that the ground exerts on the ball does work on the ball, since it is in the same direction as the displacement. The gravitational potential energy the ball has before it is dropped is converted into kinetic energy while the ball is falling and then into elastic potential energy as the force from the ground does work on the ball. But because the material the ball is made of is not perfectly elastic, friction converts some of the energy into thermal energy. The elastic potential energy stored in the ball when it has lost all its kinetic energy is converted back into kinetic and gravitational potential energy. However the thermal energy is not converted back. The ball on the floor acts like a compressed spring. It pushes on the floor with a force proportional to its displacement from its equilibrium shape. The floor pushes back with a force of equal size in the upward direction. This force is greater in size than the weight of the ball. The resultant force is in the upward direction and the ball accelerates upward. When the ball's shape is the shape it has when it is sitting still on the floor, (just slightly squashed), there is no resultant force. When the ball's shape relaxes further, the resultant force is acting downwards. But it already has velocity in the upward direction, so the ball keeps on going upward until its speed has reached zero.

In a world of modern sophistication and changing technology it is indeed easy to get lost in a stream of gadgets like i-pods, cellular phones, laptops and etcetera. Everything is presented at your finger tips. Having a cellular phone with Wireless Fidelity (wi-fi) access will enable you to hold the world in your palm, figuratively speaking though. The amount of information and possibility of connecting to people across the globe is endless. However, as Coleman would put it, technology only gives us the illusion of intimacy. I would have to agree with that to some extent. Though technology has made countries borderless through the internet and the other devices, it also has made human connection less personal. Take for example the electronic mail (email); this innovation is now frequently used by people instead of making calls or actual face to face conversation simply because writing an email allows you to multitask. It’s easy and can be done along with your office works. But this innovation has reduced human connection into a â€Å"you’ve got mail! † status. The personal touch of a phone call or actual face to face conversation like gestures, tone of voice, facial expressions and body language are hidden from the person viewing the mail. This personal touch is viewed by communication scientists as important factors of effective human communication. If we cross them out in communicating to the people who matters to us, then how can we be truly effective in knowing what they really feel? Smileys and other graphics that we use to substitute for subtle emotions do not really reflect how we truly feel, thus we become ineffective in communicating. This then weakens the very foundation of interpersonal communication (Seirra, 2007). Everyday I see people milling around as though they are so engrossed by the gadget they have in their palm that they fail to notice a neighbor of an officemate who passed by. What more would it be at home? It could get worst. Parents can get glued to the internet and children can shut their senses from the world with their i-pods and mp3s. Through these innovations a home can house people from different worlds. However technology has its pros and cons. Just like everything that man invented, the outcome of an innovation still depends on how it is used. Technology can bridge the communication gap of lovers, families and friends who has been separated by distance and space. It can offer information at the fastest and cheapest way possible. For those who have no means of communicating face to face, a call or an email would suffice. Any innovation can be a boon or bane to society depending on how we use it. Though technology can weaken the interpersonal communication of individuals, it can also be used to strengthen it. A call or an email between friends who haven’t seen each other for quite some time can be reunited with the use of technology. A simple text to a loved one in a busy day can show them your care. However this means of communication should be just a supplement to face to face communication. At the very core of every human being is the need for attention (Seirra, 2007). It is human nature to crave for love and compassion from others, if not everyone, but from someone. The Saint Patricks Battalion (Los San Patricios)

The Saint Patricks Battalion (Los San Patricios) The St. Patricks Battalion- known in Spanish as el Batallà ³n de los San Patricios- was a Mexican army unit comprised primarily of Irish Catholics who had defected from the invading US army during the Mexican-American War. The St. Patricks Battalion was an elite artillery unit which inflicted great damage on the Americans during the battles of Buena Vista and Churubusco. The unit was led by Irish defector John Riley. After the Battle of Churubusco, most members of the battalion were killed or captured: most of those taken prisoner were hanged and the majority of the others were branded and whipped. After the war, the unit lasted for a short time before being disbanded. The Mexican-American War By 1846, tensions between the USA and Mexico had reached a critical point. Mexico was enraged by the American annexation of Texas, and the USA had its eye on Mexicos sparsely populated western holdings, such as California, New Mexico, and Utah. Armies were sent to the border and it didnt take long for a series of skirmishes to flare into an all-out war. The Americans took the offensive, invading first from the north and later from the east after capturing the port of Veracruz. In September of 1847, the Americans would capture Mexico City, forcing Mexico to surrender. Irish Catholics in the USA Many Irish were immigrating to America at about the same time as the war, due to harsh conditions and famine in Ireland. Thousands of them joined the US army in cities like New York and Boston, hoping for some pay and US citizenship. Most of them were Catholic. The US army (and US society in general) was at that time very intolerant towards both Irish and Catholics. Irish were seen as lazy and ignorant, while Catholics were considered fools who were easily distracted by pageantry and led by a faraway pope. These prejudices made life very difficult for Irish in American society at large and particularly in the army. In the army, the Irish were considered inferior soldiers and given dirty jobs. Chances of promotion were virtually nil, and at the beginning of the war, there was no opportunity for them to attend Catholic services (by the end of the war, there were two Catholic priests serving in the army). Instead, they were forced to attend Protestant services during which Catholicism was often vilified. Punishments for infractions such as drinking or negligence of duty were often severe. Conditions were harsh for most of the soldiers, even the non-Irish, and thousands would desert during the course of the war. Mexican Enticements The prospect of fighting for Mexico instead of the USA had a certain attraction for some of the men. Mexican generals learned of the plight of the Irish soldiers and actively encouraged defections. The Mexicans offered land and money for anyone who deserted and joined them and sent over fliers exhorting Irish Catholics to join them. In Mexico, Irish defectors were treated as heroes and given the opportunity for promotion denied them in the American army. Many of them felt a greater connection to Mexico: like Ireland, it was a poor Catholic nation. The allure of the church bells announcing mass must have been great for these soldiers far from home. The St. Patricks Battalion Some of the men, including Riley, defected before the actual declaration of war. These men were quickly integrated into the Mexican army, where they were assigned to the legion of foreigners. After the Battle of Resaca de la Palma, they were organized into the St. Patricks Battalion. The unit was made up of primarily Irish Catholics, with a fair number of German Catholics as well, plus a handful of other nationalities, including some foreigners who had been living in Mexico before war broke out. They made a banner for themselves: a bright green standard with an Irish harp, under which was Erin go Bragh and the Mexican coat of arms with the words Libertad por la Republica Mexicana. On the flip side of the banner was an image of St. Patrick and the words San Patricio. The St. Patricks first saw action as a unit at the Siege of Monterrey. Many of the defectors had artillery experience, so they were assigned as an elite artillery unit. At Monterrey, they were stationed in the Citadel, a massive fort blocking the entrance to the city. American General Zachary Taylor wisely sent his forces around the massive fortress and attacked the city from either side. Although the defenders of the fort did fire on American troops, the citadel was largely irrelevant to the defense of the city. On February 23, 1847, Mexican General Santa Anna, hoping to wipe out Taylors Army of Occupation, attacked the entrenched Americans at the Battle of Buena Vista south of Saltillo. The San Patricios played a prominent part in the battle. They were stationed on a plateau where the main Mexican attack took place. They fought with distinction, supporting an infantry advance and pouring cannon fire into the American ranks. They were instrumental in capturing some American cannons: one of the few pieces of good news for the Mexicans in this battle. After Buena Vista, the Americans and Mexicans turned their attention to eastern Mexico, where General Winfield Scott had landed his troops and taken Veracruz. Scott marched on Mexico City: Mexican General Santa Anna raced out to meet him. The armies met at the Battle of Cerro Gordo. Many records have been lost about this battle, but the San Patricios were likely in one of the forward batteries which were tied up by a diversionary attack while the Americans circled around to attack the Mexicans from the rear: again the Mexican Army was forced to retreat. The Battle of Churubusco The Battle of Churubusco was the St. Patricks greatest and final battle. The San Patricios were divided and sent to defend one of the approaches to Mexico City: Some were stationed at a defensive works at one end of a causeway into Mexico City: the others were in a fortified convent. When the Americans attacked on August 20, 1847, the San Patricios fought like demons. In the convent, Mexican soldiers three times tried to raise a white flag, and each time the San Patricios ripped it down. They only surrendered when they ran out of ammunition. Most of the San Patricios were either killed or captured in this battle: some escaped into Mexico City, but not enough to form a cohesive army unit. John Riley was among those captured. Less than a month later, Mexico City was taken by the Americans and the war was over. Trials, Executions, and Aftermath Eighty-five San Patricios were taken prisoner in all. Seventy-two of them were tried for desertion (presumably, the others had never joined the US army and therefore could not desert). These were divided into two groups and all of them were court-martialed: some at Tacubaya on August 23 and the rest at San Angel on August 26. When offered a chance to present a defense, many chose drunkenness: this was likely a ploy, as it was often a successful defense for deserters. It didnt work this time, however: all of the men were convicted. Several of the men were pardoned by General Scott for a variety of reasons, including age (one was 15) and for refusing to fight for the Mexicans. Fifty were hanged and one was shot (he had convinced the officers that he had not actually fought for the Mexican army). Some of the men, including Riley, had defected before the official declaration of war between the two nations: this was, by definition, a much less serious offense and they could not be executed for it. These men received lashes and were branded with a D (for deserter) on their faces or hips. Riley was branded twice on the face after the first brand was accidentally applied upside-down. Sixteen were hanged at San Angel on September 10, 1847. Four more were hanged the following day at Mixcoac. Thirty were hanged on September 13 in Mixcoac, within sight of the fortress of Chapultepec, where the Americans and Mexicans were battling for control of the castle. Around 9:30 a.m., as the American flag was raised over the fortress, the prisoners were hanged: it was meant to be the last thing they ever saw. One of the men hanged that day, Francis OConnor, had both his legs amputated the day before due to his battle wounds. When the surgeon told Colonel William Harney, the officer in charge, Harney said Bring the damned son of a bitch out! My order was to hang 30 and by God, Ill do it! Those San Patricios who had not been hanged were thrown in dark dungeons for the duration of the war, after which they were freed. They re-formed and existed as a unit of the Mexican army for about a year. Many of them remained in Mexico and started families: a handful of Mexicans today can trace their lineage to one of the San Patricios. Those who remained were rewarded by the Mexican government with pensions and the land that had been offered to entice them to defect. Some returned to Ireland. Most, including Riley, vanished into Mexican obscurity. Today, the San Patricios are still a bit of a hot topic between the two nations. To Americans, they were traitors, deserters, and turncoats who defected out of laziness and then fought out of fear. They were certainly loathed in their day: in his excellent book on the subject, Michael Hogan points out that out of thousands of deserters during the war, only the San Patricios were ever punished for it (of course, they were also the only ones to take up arms against their former comrades) and that their punishment was quite harsh and cruel. Mexicans, however, see them in a vastly different light. To Mexicans, the San Patricios were great heroes who defected because they could not stand to see the Americans bullying a smaller, weaker Catholic nation. They fought not out of fear but out of a sense of righteousness and justice. Every year, St. Patricks Day is celebrated in Mexico, particularly in the places where the soldiers were hanged. They have received many honors from the Mexican government, including streets named after them, plaques, postage stamps issued in their honor, etc. Whats the truth? Somewhere in between, certainly. Thousands of Irish Catholics fought for America during the war: they fought well and were loyal to their adopted nation. Many of those men deserted (men of all walks of life did during that harsh conflict) but only a fraction of those deserters joined the enemy army. This lends credence to the notion that the San Patricios did so out of a sense of justice or outrage as Catholics. Some may simply have done so for recognition: they proved that they were very skilled soldiers -arguably Mexicos best unit during the war - but promotions for Irish Catholics were few and far between in America. Therefore he reconstructed the company by layoff of 30,000 employees which represented a third of its entire workforce. This major cost cutting programme was done so that they could get out their debt. Yun and the management team also decided to close down many Samsung factories for two months in order to get rid of their excessive inventory that did not sell. Yun and the team also made major changes when they sold off two billion dollars worth of businesses, like pagers and electric coffeemakers, which were perceived to be marginal significance for the firms future. These types of changes helped the company regain their losses which was a major structural and financial need for the company. Yun wanted to implement a strategy that would separate Samsung from their competitors. Therefore he pushed the firm to develop its own products rather than coping these products of other firms that had been developed. Yun placed a lot of emphasis on the development of products that would impress the customers with their attractive designs and advanced technology. Therefore Yun was reconstructuring the way Samsung has been doing business and wanted the company to reach higher standards where they can be seen as a quality brand and compete with the bigger companies. As a result Samsung reconstruction underwent a major design turnaround from a poorly designed product to a product that will be an in-house design. The next major step that Yun took was to recruitment of new managers and engineers, many of whom had developed considerable experience in the United States. The recruitment of managers and the engineers had a major turnaround due to the fact that it allowed them to start developing their own products and be innovative. He then also discarded Samsungs seniority-based system to a merit-based system for advancements. A merit-based system are based on ones performance meaning that the employees could feel more open to expressing their ideas to help the company reach its goals with the knowledge that they will be rewarded for it. Therefore this turnaround helped the company to have a better relationship with their employees and create a system that would allow them to feel open to express their ideas and creativity. Another major change that Yun made was to hire a marketing whiz, called Eric Kim, which worked hard to create a more upscale image for the company and its products. Eric implemented a major turnaround when he moved Samsungs advertising away from 55 different advertising agencies around the world and then he placed them into one firm. The reason for this change was to create a consistent global brand image for Samsungs product. He therefore got Samsung out of big discount chains and placed more of Samsungs products into more upscale specialty stores. Reconstruction of the firms bureaucratic was implemented in order to reduce it to get faster approvals for new product budgets and marketing plans, thus speeding up their abilities to seize opportunities. Because of the bureaucratic turnaround situation it allowed Yun to make heavy investments into key technologies and it allowed them to push out a wide variety of digital products. How significant was Jong- Yong Yuns role in the change process? Samsungs CEO Jong-Yong Yuns philosophy of continuous improvement has helped Samsung get out of their financial crisis and making it stronger than ever. Yun specifically applied an industrial engineering concept to Samsung in order to cut production times and increase workers productivity. Although he initially met resistance in implementing industrial engineering in the firm, Yun sponsored in-house training sessions for workers. He also trained 1,550 managers in Industrial Engineering concepts. Yuns plans involved product innovation, process innovation and personnel innovation. Samsung Electronics not only shot to the front of the pack internationally but also lifted its parent  Samsung Group  to the number one spot in South Koreas all-important business rankings. Therefore because of Yuns efforts, which drew heavily on industrial engineering concepts, Samsung Group stood at the top of South Koreas giant industrial conglomerates. At the heart of Yuns strategic plan for Samsung Electronics were the three Ps: product, process, and personnel innovation. In the area of product innovation Yun moved quickly to extract Samsung from those businesses that were marginal or no longer producing an acceptable rate of return for the company. As a result Samsung Electronics reduced its television output and did away with such marginal product lines as dishwashers, electronic pagers, and juicers. These products were replaced with such high-tech, high-margin goods as flat-panel displays, MP3 music players, and advanced mobile phones. Among the processes  streamlined  by Yun was the global supply chain, which was changed from a monthly to a weekly system. Under the new system the company changed their focus from make-to-stock to make-to-order production. With the reduction in inventories cash flow improved. In the area of personnel innovation Yun instituted a system of global product management under which each of Samsung Electronics 14 divisions was directed by a global product manager who was responsible for every phase of that divisions operations. (Pedler, M., Burgogyne, J. and Boydell, T. 1997.)  Yun also decided to give his subordinates greater autonomy meaning he empowered the employees. Yuns role played a major role for the success of the company and increased their profits. Yuns achievement in masterminding the sharp turnaround  at Samsung Electronics is the reason why the company is successful. Yuns role in the change process was important as he made major changes to the system. Yun changed the momentum of the company; he changed the bureaucratic system to allow the employees to express their ideas which lead to Samsung been innovative. Yun role in the change process allowed the Samsungs products to be viewed as a higher-priced brand rather than before where it was perceived as a lower-priced appliance. It also became an established low cost supplier of various components to larger and better-known manufactures around the world. Therefore Yuns role helped the company to tap into their resources that they had and to use them to change how processes were done. Yun also changed the process by recruiting the managers and the engineers. Yun laid the foundation for the new change that was implemented and without the guidance and standards that was set by Yun the change processes would not have been successful. Yun played a role in each aspect of Samsungs change and help the company get of their financial problems. Yun was very dedicated to his work and risked a lot for the company. Yun and his management team took time to make sure that the changes they were implementing would be successful and that it would speed up the research and development of new products. Yuns role in the change process gave the customers a better impression on the firms products. His role also allowed Samsung to reduce complexity in the early stages of the design cycle. This then resulted in the firm been able to get the products to the manufactures quickly with minimal problems and at the lowest possible costs. Therefore Yun truly played a significant role in the change process and he helps advance Samsung in digital technologies. Yuns strategy to focus on the higher-end products has clearly enhanced the firms brand image and has led the company to be profitable. In fact many executives in the industry of US have said they are astounded by the ability of the firm to generate a superior brand image. This would not have been possible if Yun was not playing a part in the change process as it was his thinking that allowed this to happen. What methods did Samsung use to promote innovation and the diffusion of ideas across the organisation? Firstly Samsung promoted innovation by deciding to push the firm to develop its own products rather than to copy those products that other firms have developed. Yun placed a great amount of emphasis on the development of products that would impress the customers with their attractive designs. Yun also reoriented the firm and helped it develop new capabilities by recruiting the managers and engineers. Yun put the new managers and engineers through a four week boot camp that was intended to create incentives for new talent. Samsung rigid seniority/based system was replaced with a merit base system that allowed advancement to take place, it also allowed the employees to know that their efforts and ideas are not overlooked and that good ideas are rewarded. As a result the above efforts Samsung started launch an array of products that was designed to make a big impression on the customers. Another large part of the success of Samsungs innovation and ideas was that they regularly got information from the retailers about the new features that customers wanted to see in their electronic devices. This close link with the retailers helped Samsung to come up with best selling products and to create the digital products that the customers were looking for and the actual design preferences of the products. Samsung managers who have worked for competitors say they have to go through far fewer layers of bureaucracy than they had in the past to win approval for new product, budgets and marketing plans, speeding up their ability to seize opportunities. Therefore Samsung reduced the bureaucratic obstacles. Because the bureaucratic obstacle was reduced it allowed Yun to make investments into key technologies that allowed the innovative products to be designed. Samsung claims that it has been able to reduce the time that it takes to go from a new product concept to rollout to as little as six months. Due to the above ideas of how to better run the business it resulted in allowing the efforts of the firms top managers, engineers and designers to be expressed and to be acknowledged for their ideas. It allowed them to better communicate with the top managers about their ideas. Samsung advances in digital technologies have helped with them increasing their chances of getting a better position in the market. They have promoted their innovation by combining their computers, consumer electronics and communications to be the prime leader. Samsung had also created the post of chief design officer to make sure that designers can get their ideas to the top managers. The engineers are pushed to find ways to work with the designs that are presented to them. Yun has also worked closely with Chin to summon engineers and designers from across the firm to mix wireless, semiconductor and computer expertise in order to pursue its vision of domination of the digital home. Samsung had even opened or expanded design centres to help the designers observe the way that consumers actually use the various products. Therefore by giving them this opportunity they know how to be innovative when it comes to designing the products. The designers were able to watch from behind a two-way mirror to see how the customers responded to a particular design. With this the designers were able to go back and work on the necessary things that needed to be implemented in order to make sure the products are what the customers want. This forced the designers to think out of the box and be creative and come up with ideas that would impress the customers. The designers are basically rewarded when they see their hard work and ideas been appreciated by the customers if the product is up to their standards. Samsung at the end of the day relies on the attractiveness of its products therefore Samsung ensures that the employees are happy and are able to express their ideas. To what extent is Samsung a learning organisation? A  learning organization  is the term given to a company that facilitates the learning of its members and continuously transforms itself. (Pedler, M., Burgogyne, J. and Boydell, T. 1997).  Learning organizations develop as a result of the pressures facing modern organizations and enables them to remain competitive in the business environment. A learning organization is characterised by five main features namely: systems thinking, personal mastery, mental models, shared vision and team learning. (Peter Senge,1990) An approach of Samsung was to be innovation and to promote a learning organization.   The most recent and widely accepted notion of learning organization today is one which is characterized by an organizational culture that fosters the improvement of the employees, their productivity and the overall operation and performance of the business through continuous learning (Gilley Maycunich, 2000, p. 5). Theoretically, Samsung maintained a significant capacity to renew all the processes and they remained competitively ready to create products that the customers wanted, therefore the employees got opportunities the identify the customers need because of Samsung been a organization learning. Continuous learning and change is valued through learning organizations. The main concern for Samsung is about the market share, productivity and profitability and it is understood that learning is the key element in obtaining these business results. The creation of capabilities that are previously not established is the idea of learning and Samsung has allowed its employees to be exposed to learning. Moreover, the principle assumption of the learning organization is the improvement of the learning capacity of the individual is similar to the organizations performance. According to Ruffa Morato,( 2009) Samsungs Six Sigma Academy was established to educate the employees and build up the team of quality specialists with problem solving abilities. Samsung spent 3.6 percent of payroll costs on education and training, a very high percentage as compared to firms such as Xerox, NUMMI, Saturn, IBM and Motorola. (Type Pad, 2007) Samsung does not only make investments in education and training but it also creates incentives in order to help motivate each employee and organizational learning. Each employee is given the opportunity to set the learning objectives and learning themes with the consent of the supervisor (Bae Kim, 2004, p.188). Periodic interviews are carried out to assess the progress and discuss the steps to speed up the learning before a final evaluation is given by the end of the year. (Ruffa Morato, 2009).The assessment will decide the actual learning points and promotion of the employees. Samsung also provided the employees with advance technologies so that the employees are able to do their work. The fact that Samsung also sent their designers to boot camp to find creative ideas, it shows their interest to their employees and their interest in trying to ensure that they reach their potential. Samsung had learned as an organisation to be more innovative and creative to reach their goals and to grow. Samsung has invested in their employees to come up with ideas that will wow the customers. They have brought the right employees to work together to create a quality brand image. Therefore Samsung is a learning organisation to the extent that it invests in its own employees as one of their main focuses. CONCLUSION: The competitiveness of the global marketplace has required organizations to become innovative not only in the products and services they create but as well as in their strategies and approaches. Indeed, Samsungs success manifests the substantial returns from innovating within the organization. This involved the styles of the senior marketers to effect the innovation by encouraging participation and involvement of the employees. Samsung recognized that the innovation lies in its most important asset the people. As such, it made innovations in the workplace to empower the employees. This includes training the employees and providing incentives for them. The company has been and continues to strive to become the world leader in the electronics and communication industry by innovating in each and every aspect of its business.
